Why Your Employees Remember the Coffee Break Better Than the Training

Ask any employee to describe the last mandatory compliance module they completed, and you'll get a shrug.  

We've built an entire industry on the assumption that learning is something you assign, track, and complete. Memory works on salience, and salience is built from a fairly short list of ingredients:

  • Emotional charge. We remember what moved us, not what informed us. 
  • Autonomy. We retain what we chose to engage with far better than what we were told to complete. 
  • Social context. A conversation with a real person, in a real moment, encodes differently than content consumed alone. 
  • Narrative. Stories are sticky because the brain is built to track characters and consequences, not bullet points. 
  • Relevance to a live problem. Learning that arrives exactly when you need it to land; learning that arrives on a compliance calendar does not. 

Formal learning still matters.

The difference is what it's designed to accomplish. 

It's tempting to read this as a case for scrapping structured L&D altogether. Informal learning is powerful, but it is also uneven, unmeasurable, and inequitably distributed.  

You cannot build a workforce strategy in the hope that people will bump into the right conversation at the right time.  

Workforce capability grows through learning experiences that are intentional, contextual, and reinforced through practice 

That changes what we expect from Learning Platforms today.

  • Learning platforms must play a central role by creating the conditions that turn knowledge into lasting cognitive impact.  
  • It should help people make sense of what they are experiencing, find knowledge that matters to them, connect with people who have faced similar challenges, and carry those insights back into their work.

The next generation of learning platforms will be Moment first. 

For CLOs and CHROs sitting on development budgets and platform decisions this year, here's where the shift needs to happen: 

  1. Design around moments, not modules

Start with the moments when people genuinely need to learn. Such as a new manager preparing for a difficult conversation needs something different from a salesperson preparing for a negotiation or an employee trying to solve a customer problem. 

The question becomes: What is this person trying to figure out right now? 

The platform can then bring together the relevant course, short video, case study, expert insight, practice activity, or colleague experience. The most natural learning experience may be the one that barely feels like learning at all. It feels like getting help when you need it. 

  1. Turn organizational experience into organizational memory

Some of the most valuable knowledge in an organization lives in people's experiences. 

  • “I tried this.”  
  • “This is what happened.” 
  • “Here’s what I would do differently.” 
  • “We solved something similar last year.” 

These insights often disappear into conversations, meetings, mentoring sessions, project debriefs, and manager 1:1s. 

A modern learning platform can make that experience discoverable by capturing practical insights, connecting them to relevant topics and challenges, and making them available to the next person who encounters a similar situation. The platform becomes a layer of organizational memory. 

  1. Make learning responsive to the individual

Mandated learning will always exist. The opportunity is to create meaningful choice within that structure. An employee might want to: 

  • Understand it. Read a concise explanation. 
  • See it. Watch someone demonstrate it. 
  • Apply it. Work through a realistic scenario. 
  • Discuss it. Ask a colleague or expert. 
  • Practice it. Try the skill in a safe environment. 
  • Reflect on it. Connect it to something they have experienced. 

Give employees control over the depth, format, pace, and path based on what they need in that moment.  

  1. Put people back into the learning loop

The reason a conversation can beat a module isn't simply the topic. It is the person on the other end. A colleague can say, “I’ve been there.” A manager can explain the context. A mentor can challenge an assumption. A peer can share what actually worked.  

Learning becomes more meaningful when people can see themselves in the experience of someone else. That makes connection a core part of the learning experience. 

Connect employees with colleagues, managers, mentors, and experts whose experience can give that learning meaning. That is closer to how learning happens in real life. 

  1. Make relevance a real-time function

Learning has the greatest impact when it arrives at the moment of need. A manager preparing for a difficult conversation or a salesperson navigating a tough negotiation needs knowledge they can apply immediately and leaves a strong cognitive footprint.  

Learning platforms should understand context — role, responsibilities, current challenges, and learning history — to surface what matters when it matters. 

And learning flows both ways: Employee learns → applies → discovers → shares → organization learns. The smartest platforms turn these individual moments into shared organizational knowledge. 

The opportunity for CLOs and CHROs. 

None of this makes the case for less investment in learning platforms. It makes the case for a different kind of investment, where the platform makes real, high-impact learning moments more frequent, more equitable, and more visible across the organization. 

Employees rarely remember another completed module. They remember the coffee break that changed how they approached a customer. The organizations that scale those moments will build the most capable workforce.
